📋 Description

• Own the Customer Success organization day-to-day across roughly 2,500 active clients, 250 monthly new-client onboardings, and an approximately 100-person team • Take full P&L ownership of targets, retention, expansion, and cost-to-serve • Build the accountability infrastructure, including account-risk segmentation, escalation paths, expectation-setting guardrails, scorecards, QA on client commitments, and operating cadence • Directly manage account management leads and senior operators • Set expectations, enforce consequences, drive growth, and make exits, restructures, and resets when required • Partner with sales and delivery leadership on handoffs, capacity planning, and pipeline-to-onboarding flow • Partner with People & Talent to build management depth and define hiring profiles and standards • Free founders from day-to-day operational firefighting so they can focus on vision, growth, and external relationships • Diagnose client-experience variation in the first 30 days and rebuild the operating structure to reduce reliance on individual heroics

🎯 Requirements

• Must have built or operated inside a marketing, advertising, or performance-marketing agency • Agency background is required; candidates from IT services, software development, staffing/recruiting, pure SaaS-product companies, or in-house brand roles are not being considered • Direct ownership of an account management, client services, or customer success function at scale, involving 50+ team members and hundreds to thousands of accounts • Verifiable P&L, retention, or margin ownership with documented improvement during the candidate’s tenure • Experience building operating infrastructure from scratch, not inherited or fractional • Experience making hard people decisions, including exits, restructures, and real performance management • In-house operating experience; not exclusively consulting or fractional work • Experience managing teams of 30+ with direct reports at manager or lead level • High agency and urgency; able to act proactively and push back when needed • Nice to have: COO, Head of Customer Success, VP Operations, or Director of Client Services title at a founder-led marketing agency with 50–500 employees • Nice to have: measurable retention improvement or churn reduction • Nice to have: operating cadence experience including QA reviews, KPI dashboards, or incentive structures • Nice to have: distributed or remote team management across geographies • Nice to have: public writing or speaking on operating philosophy
